توسعه مدل پویایی سیستم‌ها جهت بررسی اثر انگیزش نیروی انسانی و عوامل موثر بر آن بر پیشرفت و بهره‌وری پروژه‌های‌ ساختمانی

چکیده

مطالعات اخیر به وضوح نشان‌دهنده این حقیقت بوده‌اند که داشتن انگیزه با افزایش بهره‌وری نیروی انسانی ارتباط مستقیم دارد. از همین رو توجه به عوامل انگیزشی کارکنان و نیازهای مختلف آنها یکی از مهمترین عوامل موثر بر بهره‌وری و بهبود عملکرد پروژه‌های سازمانی به شمار می‌رود. در معدود تحقیقات انجام شده بر روی بهره‌وری نیروی کار با روش پویایی سیستم، انگیزش منابع انسانی به‌عنوان یک متغیر کلیدی و تاثیر عوامل مختلف بر تغییر انگیزه و اثر آن بر بهره‌وری زمانی پروژه‌های ساخت کمتر مورد توجه قرار گرفته است. از همین‌رو هدف مقاله حاضر بررسی اثر تغییر انگیزه و عوامل موثر بر آن بر بهره‌وری زمانی پروژه‌های ساختمانی با رویکرد پویایی سیستم می‌باشد. بدین منظور پس از شناسایی پارامترهای موثر بر انگیزش منابع انسانی از منابع کتابخانه‌ای و جمع‌آوری داده‌ها با استفاده از مطالعات پیمایشی با ابزار پرسشنامه و مصاحبه، اقدام به مدلسازی کیفی و حلقه‌های علت و معلولی بین پارامترها در نرم‌افزار Vensim گردید. همچنین با مدلسازی کمی، روابط بین پارامترها تعیین شد. در ادامه با تعریف سنایوهای مختلف مبتنی بر تغییر پارامترهای موثر بر انگیزش نیروی انسانی و بهره‌وری زمانی پروژه‌ها، اقدام به پیاده‌سازی مدل در یک پروژه واقعی (ساختمان اداری-تجاری) گردید. نتایج نشان داد با افزایش 50% انگیزه نیروی انسانی در پروژه، نرخ صحیح انجام کار تا 3 برابر نیز افزایش یافته و پروژه در زمان 690 روز و 30 روز کمتر از زمان تعیین شده به پایان می‌رسد. همچنین نتایج نشان داد که کاهش 50% حقوق سبب افزایش تاخیر تا حدود یک سال در تکمیل پروژه و افزایش 20% تاخیر در پرداخت حقوق منجر به افزایش تکمیل پروژه تا 4 ماه و افزایش پارامتر نسبت حقوق به‌کار تا 2 برابر سبب کاهش 5 ماه از تکمیل پروژه خواهد شد.

Recent studies have clearly demonstrated this fact motivation is directly linked to increased productivity in human resources. Therefore paying attention to employees' motivational factors and their needs is important to ensuring productivity and performance improvement of organizational projects. In a few researches the motivation of human resources and the effect of different factors on the change of motivation and its effect on the time productivity of construction projects have received less attention. Therefore, the aim of this article is to investigate the effect of change of motivation and the factors affecting it on the time efficiency of construction projects with the approach of system dynamics. For this purpose, after identifying the effective parameters on the motivation of human resources, from sampling data using survey studies with questionnaires and interviews, library sources and collecting information. the qualitative modeling and effect loops between parameters were performed with the Vensim software package. Also, the relationships between parameters were determined with the quantitative modeling. In the following, the model was implemented to the real project by defining different scenarios based on changing the effective parameters on the motivation of manpower and the time efficiency of office-commercial building project. The results showed that if there is a 50% increase in manpower motivation in the project, the correct rate of work is increased up to 3 times and the project takes 690 days and 30 days. The results also show that a 50% reduction in salary increases the delay in completing the project by about one year and a 20% delay in payment of salaries leads to an increase in project completion of up to 4 months and an increase in the ratio parameter. Wages will be reduced by up to 2 times 5 months after the completion of the project.
